How to Negotiate Salary with HR in India (Without Losing the Offer)

The biggest fear Indian professionals have when negotiating a job offer is: "If I ask for more money, they will get angry, cancel my offer, and give the job to someone else."

Let's debunk this myth immediately.

If a company has spent 4 weeks interviewing you, taking up their senior engineers' or managers' time, they want to hire you. Withdrawing an offer just because a candidate politely asked for a 15% increase means HR has to restart a month-long hiring process. They won't do it.

Here is the step-by-step guide on how to negotiate with Indian HRs effectively and politely.


Step 1: Never reveal your current CTC early

The cardinal rule of Indian recruitment is that HR bases your new salary on your current salary, not the market value of the job. They will say: "Our policy is a max 30% hike on your current CTC."

How to counter this in the first interview:

  • HR: "What is your current CTC and expected CTC?"
  • You: "I am currently being paid below market rate, which is one of the reasons I am looking for a change. I am expecting a salary that aligns with the market standard for this role and my skill level. I'm open to discussing the exact numbers once we both decide there is a mutual fit after the technical rounds."

Step 2: The "Thank You, But..." Script

When the HR finally calls you with the verbal offer, it will almost always be lower than your expectation. Never accept an offer on the phone immediately.

The Script:

"Thank you so much for the offer! I am really excited about the team and the role. However, the number is a bit lower than I was expecting based on my research and other conversations I am having. I was hoping for something closer to [Target Number + 10%]. Is there any flexibility on the base pay?"

By saying you are "having other conversations" (even if you don't have a counter-offer in hand), you signal that you have options.

Step 3: Negotiate the Variables (If Base is Fixed)

Often, Indian HRs have strict internal salary bands. If they say, "I'm sorry, ₹15 Lakhs is the maximum base pay approved for this band," do not stop negotiating. Pivot to variables.

The Pivot Script:

"I understand the base pay is capped. If we cannot move the base, is there flexibility to include a Joining Bonus of ₹1 Lakh, or increase the ESOP grant to bridge the gap? I am very eager to join, and this would make the decision much easier for me."

Things you can negotiate when the Base CTC is locked:

  1. Joining Bonus / Sign-on Bonus
  2. Retention Bonus (Paid after 1 year)
  3. ESOPs / Stock Options
  4. Early Appraisal Clause (Written promise to review salary in 6 months instead of 1 year)

Step 4: Deal with the "We have another candidate" threat

Sometimes an aggressive HR will try to pressure you: "We have a backup candidate willing to join at this exact budget. Let me know by tonight."

Do not panic. Call their bluff professionally.

The Counter Script:

"I completely understand you have a budget to maintain, and I respect that. I really want to bring my expertise in [Your Skill] to this team, but my absolute floor to make this move viable is [Your Lowest Acceptable Number]. If you can meet me there, I will sign the offer letter right now. If not, I completely understand if you need to proceed with the other candidate."
